The Middle East is undergoing a unique development phase characterized by significant growth. Although it may be skipping certain developmental stages experienced by other countries, it shares similar objectives with the rest of the world. The World Economic Forum's incident reports shed light on the importance of analytical and creative thinking skills and the ability to approach problems from diverse perspectives. While artificial intelligence (AI) provides organizations with considerable potential, effectively harnessing that potential remains challenging.

One notable aspect in the Middle East is the substantial investment and collaboration between the government, private, and public sectors. This joint effort aims to enhance digital technology skills, resulting in significant progress. Consequently, the region greatly emphasizes analytical thinking, creative thinking, and leveraging big data sets and advanced analytics. According to LinkedIn and recruitment agency reports, the Middle East is a thriving market for individuals possessing these skills, with extensive initiatives focused on upskilling the population and meeting the demand for talent.

Leadership, specifically the evolving leadership styles, is another crucial area in the Middle East. With a young and dynamic workforce, the shift towards self-empowered leadership models is gaining traction. This moves away from traditional management or command, and control leadership is well-received by the younger workforce.

Furthermore, adaptability, flexibility, and resilience have become increasingly essential in the rapidly changing landscape of the Middle East. The region's social, political, and economic transformations require individuals and organizations to demonstrate the ability to adapt and thrive amidst significant shifts. These skill sets are highly sought-after by organizations in the Middle East and globally. The government has invested approximately 6.4 billion dollars in technology and digital training initiatives in 2022 alone. This substantial investment, coupled with partnerships with global companies like Cisco, Google, and Microsoft, highlights the collaborative efforts to upskill the workforce and drive digital transformation.

Numerous companies in the Middle East have committed to expediting the achievement of enhanced gender balance within the region, aligning with the United Nations' Sustainable Development Goal. To that end, what is your organization's approach to ensuring diversity and inclusion in its initiatives to develop talent?

The Middle East has experienced significant political and economic changes, leading to a transformative regional shift. One notable aspect is the substantial increase in the number of individuals entering the workforce, including men and women. Organizations in the region have responded effectively by implementing various strategies to drive workforce diversification and ensure access to top talent. Governments have set clear targets for companies to employ more nationals, promoting the inclusion of local talent. Additionally, organizations recognize the importance of engaging individuals of all genders and ages to access the best talent pool.

These organizations have developed specific programs to support individuals new to the workforce or with limited work experience, enabling them to acquire skills rapidly. They have also established structured career pathways and focused development programs to accelerate the growth of young talent. The Middle East offers exceptional opportunities for talent acceleration, making it an attractive destination for individuals seeking career advancement. Regardless of gender or ethnicity, regional organisations prioritize upskilling and reskilling initiatives to support talent development.

Both public and private partnerships have been instrumental in driving local talent growth. Organizations understand that access to exceptional individuals is crucial for their development. For example, our company boasts a workforce comprising more than 120 nationalities. This diverse workforce requires a keen eye for identifying and attracting the best talent from the region and globally. Creating a culture that promotes collaboration among diverse cultures is a key priority. The Middle East is a melting pot, with a multi-generational workforce representing various age groups and a rich diversity of national and expatriate labor. This dynamic and culturally diverse environment offers an exciting and engaging workplace.

According to recent news, one of the prevailing trends in human resources (HR) is the adoption of AI and HR cloud solutions. In light of this, how has technology impacted talent development strategies in the Middle East?

Organizations worldwide, including those in the Middle East, are currently grappling with the challenges of effectively leveraging AI technology in their operations. While the potential benefits of AI are evident, organizations are still determining how to integrate it systematically. One area where significant innovation is occurring is the design of learning and development programs. With the help of AI, tasks that previously took weeks can now be accomplished in minutes. For instance, using AI-powered chatbots can generate program content, which can be supplemented by software creating slides and video avatars. The result is a streamlined process that drastically reduces time and cost investments. However, aligning this newfound productivity with specific organizational goals is the challenge. While AI-driven content creation can generate vast amounts of information, ensuring the output is focused and targeted, rather than an overwhelming volume of unrelated material is important.

Another area with immense potential is the utilization of AI in analyzing vast amounts of data. In talent development, the ultimate goal is to gain comprehensive insights into individual talents and their requirements, facilitating personalized experiences within the workplace. AI has the potential to deliver this level of customization. However, it requires access to accurate and up-to-date data, often dispersed across various systems and unavailable. Overcoming this data challenge is crucial to fully harnessing the promise of AI in talent development. While the promise of AI is tantalizing, organizations are still grappling with the integration of legacy HR systems and data consolidation. Data accuracy, accessibility, and systematization are essential prerequisites for organizations to fully leverage AI's capabilities.

Although there are specific areas where AI demonstrates great potential, such as process optimization and personalized learning and development, organizations are still in the early stages of deploying AI comprehensively and systematically. The widespread use of AI technology requires significant effort and overcoming various challenges. Nevertheless, if successfully implemented, AI can revolutionize talent management by enabling real-time talent matching and deployment, transforming what was once an annual process into an ongoing, agile practice. Keeping pace with the rapidly evolving field of AI necessitates ongoing monitoring and adaptation to the dynamic changes taking place within the industry.

Before your tenure at Alshaya Group, what were some of your previous professional experiences that enabled you to develop extensive expertise in employee learning and development, leadership development, talent management strategy, and HR consulting?

I have been fortunate to work with several exceptional companies throughout my career, including the Coca-Cola system and BP. These global organizations have provided me with invaluable opportunities to operate in diverse geographies and interact with various cultures. Working in complex, multicultural environments has accelerated my learning and development in numerous areas.

Moreover, I have been drawn to organizations that demonstrate a strong commitment to talent development, leadership, and ambitious goals. This has exposed me to influential leaders and allowed me to learn from the best in the industry. I have sought out challenging roles that require navigating uncharted territories within an organization, often leading transformational initiatives for the first time. These experiences have equipped me with knowledge, particularly in driving significant organizational changes and focusing on capabilities and leadership development.

Joining BP after the Macondo incident in the Gulf of Mexico presented an opportunity to contribute to the organization's transformative journey. Similarly, at Coca-Cola, I was involved during substantial changes in their beverage portfolio, extending beyond carbonated soft drinks. Being in organizations during significant change has underscored the importance of talent and learning, as they are critical to driving successful transformations.

While Alshaya Group was my first extensive exposure to the Middle East, I have thoroughly enjoyed working in this dynamic and culturally rich environment. The region is witnessing remarkable growth and presents exciting opportunities. Working with a multicultural and diverse workforce has further enriched my professional journey.

What is your advice for fellow leaders and CXOs operating in the leadership development sector regarding the progression of talent development strategies?

To provide valuable guidance, I would emphasize aligning talent development strategies with the organization's overall strategy. Talent development and leadership initiatives bridge the gap between the organization's strategic goals and its execution capabilities. By clarifying the organizational strategy and understanding the context and market dynamics, leaders and CXOs in the leadership development sector can effectively contribute to closing this gap. Staying updated on effective performance development practices is essential to drive organizational performance. It involves hiring the right talent and nurturing and developing existing talent to meet future strategic shifts. As organizations continually undergo strategic transformations, swiftly closing the execution gap becomes paramount for success. Therefore, my advice would be to remain attuned to future organizational shifts and promptly minimise the gap. Pursuing a deliberate strategy should be the primary focus while fostering a rewarding and engaging environment for employees. Recognizing the impact of talent development on organizational culture, influencing strategic alignment, and cultural dynamics becomes crucial in achieving enduring success.
